Influence the Elderly Caregivers’ Conflict and Care Attitudes in Elderly Nursing Homes on Their Turnover Intention - around of job stress’s mediating effect-

This study aims to prove how the elderly caregivers` conflicts against the elderly and their care attitudes influence on the caregivers` turnover intention and how the job stress is mediated their conflicts against the elderly and how the both variables (conflicts and care attitudes) influence on their turnover by mediating the job stress, targeting 295 elderly caregivers working in some elderly nursing homes located in Busan. Main results of this study are as follows: First, it was found that the conflict level perceived by caregivers working elderly nursing homes was scored to 3.53 point, and their care attitude level was 5.72 point, and their job stress level was 3.58 point, and their turnover intention level was 3.46 point, therefore the elderly caregivers` care attitude for elderly people was somewhat higher than the other variables. Second, it was identified that as an elderly caregivers` intra conflict and internal conflict were more serious and his/her care attitude was more negative, then his/her turnover intention became higher. Third, it was analyzed the conflict influenced on the elderly caregivers` turnover intention by fully mediating the job stress, and their care attitude did so by partly mediating the job stress. Based on the results, this study tries suggests a way to reduce the elderly care helpers` job stress by resolving the employees` conflicts through their work participation, improving the elderly care sense for elderly people through regular educational programs, and appropriately distributing works.
